Why Your Employees Feel Unappreciated

Last week in my Vistage meeting, one of my colleagues brought up that she is hearing about lots of employees who feel unappreciated, and she asked our group what we thought was going on.

Back when we had paper checks that we handed out to employees every Friday or every other Friday, the boss would go around the office and hand each employee their check. The boss would look the employee in the eye, shake their hand and say “thank you, employee for all the work you did this week! I so appreciate you!” or something along those lines. Right then, the employee mentally connected the paycheck that they received to their performance that pay period.

Now we have direct deposit.

The employee receives their pay in their account, which is convenient, but it eliminates that crucial appreciation conversation that they had with their manager. There is a big disconnect from their money to their performance.

One way to change this situation is to bring back the Friday thank you’s. Every time your employees get paid, make it a habit to go to their desk and say “today is payday, and I wanted to tell you how much I appreciate you working for me. I couldn’t do it without you.”

Simple gratitude for them as employees should be associated with their paycheck. It isn’t hard, and it matters to your people.

Right before the holidays, I had a potential client call me frustrated with an employee. “I just gave out bonuses, and she wants more money…I don’t know what to do!”

Having seemingly entitled employees is a hot topic of conversation these days. Here are my thoughts:

Think about it.

When an employee is in a job that they love, they are happy. They think about the work that they “get to do”, not what they “have to do”. They may ask for a raise or for more vacation time, but rarely are these on the forefront of their minds. They are excited to work every day because they are passionate about their objectives. They feel confident and are thriving.

But when they are not happy in their jobs? They will do anything to keep themselves engaged. They think that money will make them happy. They think that more time off will make them happy. Or free movie tickets, a gift certificate for a massage or getting to work from home.  But in the end, if they are not enjoying their jobs anymore, have a conversation with these employees about doing

something else or let them go.

Nothing can make up for doing work that they do not enjoy, and I do mean nothing!

So, when you have an entitled employee, don’t talk about more money, benefits, working from home, etc. It won’t help and only increases frustration for both you and your employee. Instead, talk about the job duties, and ask if this is really the work they love. If it’s not? Either move them to a position that is right for them or help them transition out gracefully.

And remember: you as the employer are entitled to an employee who wants to do the job you are offering.

Waterfall of Treats

boneAs most of you know, we foster dogs through a wonderful organization called PawsCo. Our job as fosters is to transition the dog from a shelter environment, an unfit home or an otherwise bad situation. Our last dog was an adorable little dachshund mix with a blond scruffy coat. She is a lap dog in the house, sweet and gentle, but outside? She turns into Devil Dog. She growls at cyclists, cars wheelchairs and strollers. She is aggressive and threatening when she is surprised by an oncoming object.

At PawsCo, we have access to a wonderful trainer named Megan Hill, who helped us train Chloe by what she calls a “waterfall of treats”. Being outside is very anxious for Chloe, because she was found on a highway wondering around. In order to survive, she had to be aggressive. Our job is to teach her that being outside is fun and safe. So, we go outside and start giving her treats for no reason…just for being outside. Then, we start tapering off, and give her treats any time that we see a car or anything else that makes her growl. All the while, we taper off the treats until she can walk outside without growling and feeling anxious.

The same process occurs when you bring a new employee into your organization. You don’t use treats, you use accessibility. Most of my clients think their job is over when we hire someone, but really, their job is just beginning. You have to teach your employee the job. NO ONE walks into a position and knows how to do it to your satisfaction without your guidance and input. Be available, be accessible, and check on your new employee often. As they become more confident in their role, then you can back off. Simply stick your head in their office and ask how they are. Ask how you can help. Ask what questions they have for you. Your commitment to their training will benefit you in ways that you can’t know right now, but in the future? You have just hired AND TRAINED your a-list candidate: the one that has your back and performs amazing things for you and your company.

As for Chloe, she got adopted last weekend by a wonderful couple in Evergreen. They go on walks with a lot of treats, while she is adapting well to her new environment and loving every minute of it.

And the Smiths are getting the house ready for our next beloved dog. Happy training!
